학교장의 갈등 대응방식과 특징 분석

Abstract

본 연구는 초중고 학교장 42명을 심층 면담함으로써 학교장이 학교 현장에서 발생하는 갈등에 대해 어떻게 인식하고 대응하는지, 그리고 그 특징은 무엇인지를 분석하였다. 분석 결과 학교장들은 ① 드러내지 않기·모른척하기, ② 내려놓기·양보하기·물러서기, ③ 관심보이기·경청하기, ④ 중재하기, ⑤ 신뢰하기·위임하기의 총 다섯 가지 갈등 대응방식을 나타냈다. 학교장들은 대체적으로 갈등에 직접 개입하여 적극적인 갈등 해결 방법을 제시하기 보다는 한 발 물러서서 갈등에 대응하는 양상을 나타냈다. 본 연구는 학교장의 갈등 대응방식의 특징을 다음과 같이 밝혔다. 첫째, 학교장의 갈등 대응방식은 무언가를 적극적으로 하기보다는 무언가를 하지 않음으로써 갈등을 관리하는 무위(無爲) 갈등 대응방식을 보여준다. 둘째, 학교장들은 일방적인 지시보다는 공감과 소통을 통해 설득하는 방식을 선호하였다. 셋째, 학교 현장에서 관리자의 강한 신념이나 소신은 부정적으로 인식되고 있으며 대신 신뢰, 포용력, 비전과 같은 요소가 강조된다. 마지막으로 학교장은 이전과 같은 권위나 권력을 행사하는 권위자가 아닌 책임자로서의 역할을 강조하였다.

The purpose of this study is to analyze how the school principal responds to conflicts in the school field by analyzing in depth interview with 42 elementary, middle and high school principals. As a result of the analysis, the school principals show five conflict management methods: ① do not reveal · pretend not to know ② put down · yield · withdraw. ③ showing interest and listening, ④ mediation, ⑤ trusting and delegating. In this study, the following characteristics were derived from the principal 's response to this conflict. First, these principals' methods of responding to conflicts showed the aspect of negative conflict management that manages conflicts by not doing something rather than 'actively doing something'. Second, principals preferred the method of persuading through empathy and communication rather than unilateral direction. Third, in the school field, managers' too strong beliefs or beliefs are perceived as negative and emphasized factors such as trust, tolerance and vision. Finally, the principal emphasized the role of serving as a director rather than an authority or authority as before.
