일과 가정의 갈등이 공무원의 성과에 미치는 영향에 관한 연구: 용인시를 중심으로

Abstract

과거에는 직장과 가정을 각각의 독립된 공간으로 여겨왔지만 최근에는 직장과 가정의 책임감을 모두 중요시 여기면서 직장과 가정의 양립이 사회적으로 중요한 관심사가 되었다. 일-가정이상호의존적으로 연결되어 있기 때문에 일과 가정의 영역을 분리하거나 배타적으로 바라보는 입장은 끊임없이 일과 가정의 양립의 갈등을 유발시킨다는 것이다. 실제로 일-가정 갈등과 조직구성원의 성과 간의 관계는 밀접한 것으로 증명되고 있다. 일과 가정의 갈등으로 인해 조직구성원들은 스트레스를 받으며, 직무에 대한 열정이 떨어지고, 이직을 하는 경우도 발생하며, 직무만족에 부정적인 영향을 받게 된다는 것이다. 반면 일과 가정이 양립할 수 있도록 조직에서 지원할 경우 구성원들이 일에 집중할 수 있도록 하여 오히려 긍정적인 영향을 가져올 수 있을 것이다. 이러한 논의에 바탕을 두고, 이 연구에서는 공공기관의 공무원, 특히 지방자치단체인 용인시의 공무원을 대상으로 일-가정의 갈등이 직무만족, 조직몰입, 직무스트레스에 어떠한 영향을 주는지 실증적으로 분석한다.

The purpose of this study was to examine the influence of work-family conflict on the performance of public servants in areas such as job satisfaction, organizational commitment, and job stress. The research model and the hypotheses of the study were set based on the literature on work-family conflict. The subjects in this study were members of government organizations in the City of Youngin in Gyeonggi Province. The findings of the study indicate that work-family conflict has a significant negative relationship with job satisfaction, organizational commitment, and job stress. The findings of the study also confirm a need to introduce the concept of work-family conflict into local government.
