세대 간 직무만족도 분석 : An analysis of Job Satisfaction in generation

Abstract
본 연구의 목적은 세대 간 직무만족도의 차이를 비교분석하고 그 영향요인을 탐색하는데 있다. 실증분석을 위해 종속변수를 총 직무만족도와 5가지 요인별 만족도로 나누어 선정하였으며, 독립변수인 세대는 식민지·전후세대, 산업화·민주화세대, 386세대, 신세대로 구분하였다. 그 외에 개인특성요인, 직무특성요인, 조직특성요인을 통제변수로 포함시켜 분석하였다. 연구를 위해 한국노동패널데이터 2차에서 11차까지 총 10차년도의 자료를 활용하였다. 패널데이터 분석을 위해 확률효과모형을 적용하였고, 분산분석과 기초통계를 활용하여 가설을 검증하였다. 그 결과는 다음과 같다.
첫째, 각 세대의 직무만족도는 대체적으로 하락 추세에 놓여있다. 분석결과에 따르면 식민지·전후세대, 산업화·민주화세대, 386세대, 신세대는 모두 시간의 흐름에 따른 추세의 변화가 나타났다. 전반적으로 1999년의 직무만족도에 비해 2008년 현재 직무만족도의 하락이 나타났으며, 꾸준히 감소하는 추세에 있었다.
둘째, 세대 간에 직무만족도에 있어서는 유의미한 차이가 나타났다. 분산분석 결과에 따르면 각 세대의 직무만족도에 차이가 있음이 밝혀졌다. 그 차이는 모든 세대 사이에서 유의미한 것으로 나타났다. 식민지·전후세대를 준거집단으로 한 회귀분석 결과에서도 신세대를 제외하고 각 세대 간 유의미한 차이가 있는 것으로 나타났다. 분산분석에 따르면 식민지·전후세대가 가장 높은 만족도를 보이고 있으며, 회귀분석은 386세대의 만족도가 가장 높은 것으로 나타났다. 신세대는 분산분석에 따르면 가장 낮은 만족도를 보이는 것으로 나타났으나 회귀분석에서는 유의미한 결과가 나타나지 않았다.
셋째, 각 세대별로 직무만족도에 영향을 미치는 변수에는 차이가 있었다. 식민지·전후세대의 경우는 성별, 생활만족도, 직무적합성, 성과급이 직무만족도에 유의미한 영향을 미쳤다. 산업화·민주화세대는 통제변수 가운데 연령과 정규직 여부를 제외한 모든 변수가 직무만족도에 영향을 미치는 것으로 나타났다. 386세대도 연령과 정규직 여부, 공공민간조직 여부를 제외한 나머지 변수들이 직무만족도에 영향을 미치는 것으로 나타났다. 신세대의 경우는 성별, 연령, 직종, 직무적합성, 성과급이 유의미한 영향을 주고 있었다.
넷째, 모든 세대에서 여성의 직무만족도가 남성보다 높게 나타나지 않았다. 평균을 통해 비교하는 경우 신세대 여성을 제외하고 여성의 직무만족도가 동일 세대에서 남성보다 높은 것으로 나타났다. 신세대 여성을 준거집단으로 하여 회귀분석을 실시한 결과, 산업화·민주화세대 남성, 386세대 남성, 신세대 남성은 신세대 여성보다 유의미하게 높은 직무만족도를 보였다. 그러나 그 외의 경우는 유의미한 관계가 나타나지 않았다.
분석결과에 따르면 세대 간에 직무만족도의 차이가 존재하며, 직무만족도에 영향을 미치는 요인도 세대 간 차이가 발생하는 것으로 나타났다. 후속 연구에서는 본 연구에서 나타난 한계를 보완하여 세대와 직무만족도에 대한 보다 발전된 연구가 진행되어야 할 것이다.
The aim of this research is to compare differences of job satisfaction between generations and to examine influential factors. For an empirical analysis, overall job satisfaction and five aspects of job satisfaction were chosen for dependent variables based on the precedent research. Independent variable is the generation that was classified as the colonial·post-war, the industrialization·democratization, the 386 and the recently evolved generation. Controlling variable is comprised of individual characteristics, job characteristics and organizational characteristics. In order to implement the analysis, 10 years of Korea Labor and Income Panel Study that was examined from 1999 to 2008 was used. 'Random Effect Model' was applied to analyze panel data, and the 'Analysis of Variance' also used to examine a hypothesis. The research results are as follows.
First, job satisfaction has been falling for the most part throughout the generations. According to the result of analysis, every generation has expressed changing trend that was declining steadily as time goes by.
Secondly, there were significant differences between generations in terms of the job satisfaction. The result of the regression analysis, when the reference group was the colonial·post-war generation, also showed significant differences between generations except the recent generation. With the 'Analysis of Variance', the colonial·post-war generation had a higher job satisfaction than any other generation. However, the regression analysis has brought a result that the 386 generation had the highest job satisfaction.
In the third place, there was difference of variables that influenced on job satisfaction within each generation. In case of the colonial·post-war generation gender, life satisfaction, job compatibility and performance-based bonus influenced significant impact on job satisfaction. For the industrialization·democratization generation, all variables influenced on job satisfaction except the age and the employment regularity. In terms of the 386 generation, all variables except the age, employment regularity, and the nature of the workplace
public or private had effects on job satisfaction. For the recent generation, gender, age, job class, job compatibility and performance-based bonus were primary factor on job satisfaction.
Fourth, women did not have higher job satisfaction than men across every generation group. When compared to the average, job satisfaction of women except for new generation was higher than men's in the same generation group. The result of regression analysis that reference group was the new generation women, the industrialization·democratization generation men, the 386 generation men and the new generation men had a significantly higher job satisfaction than reference group. However, there was no significant relation in other cases.
From the result of analysis, it can be concluded that there are generational differences in job satisfaction and influence variables. Further researches require to examine the relationship between various measurement of generation and job satisfaction.
