양면조직에서의 인사제도

Abstract

본 연구는 활용형 혁신과 탐험형 혁신이 모두 잘 이루어져 맥락적 양면성이 구축되어 있는 조직을 연구 대상으로 한다. 그리고 이들이 어떤 특징의 인사제도를 가지고 있는지를 분석한다. 즉 맥락적 양면성을 구축하기 위한 훈련, 확장, 지원, 그리고 신뢰의 맥락을 어떠한 방식으로 만들어가고 있는지를 구글, 애플, GE, 3M, P&G의 사례를 통해 분석한다. 훈련의 맥락을 위해서 많은 기업들이 혁신과 아이디어에 대해 특별하게 보상해주고 지원해주는 시스템을 가지고 있다. 확장의 맥락을 위해서는 대부분 팀 활동을 통해 많은 지식을 공유하고 있고, 뚜렷한 공통의 비전과 정체 성을 구축하고 있다. 지원의 맥락을 위해서는 인재육성과 리더십 교육에 많은 노력을 기울이고 있다. 그리고 수평적이고 활발하며 지속적인 의사소통을 통해 신뢰의 맥락을 잘 구축하고 있다. 기업의 혁신에 있어서 조직 내부의 협력은 물론 외부 조직이나 소비자들과의 공생의 시너지 또한 중요하며, 장기적인 시각에서 혁신을 문화로 만들기 위한 노력이 필요하다.

This study examines the characteristics of HR practices in ambidextrous organizations. Google, Apple, GE, 3M, and P&G attained contextual ambidexterity through four attributes: discipline, stretch, support, and trust. These organizations compensated innovative ideas to establish discipline. For stretch, they also shared expert knowledge through teamworks and established common goals and identities. Moreover, the leadership training and open communication contributed to establish support and trust. The collective identities of organizations, reinforcing mutual cooperation with other organizations, and making innovation as culture of organization are important for ambidexterity.
