Abstract
본 연구는 아버지 대상 가족친화제도가 확산되고 있지만 도입된 제도를 실제 활용하지 못하는 (않는) 디커플링 현상에 주목하였다. 남성이 사용가능한 가족친화제도인 배우자 출산휴가와 육아휴직을 대상으로 디커플링 양상 및 영향요인을 실증적으로 규명하였다. 관련이론을 바탕으로 도출한 개념적 분석모형의 타당성을 가족친화인증기업(관)의 남성 근로자 457명을 대상으로 실증적으로 확인하였다. 실증분석의 결과는 다음과 같다. 첫째, 가족친화제도 중 배우자 출산휴가 디커플링이 육아휴직 디커플링보다 높게 나타났다. 둘째, 배우자 출산휴가 디커플링과 육아휴직 디커플링에 대한 영향요인이 다르게 나타났다. 배우자 출산휴가 디커플링은 상사의 지원이 높을수록, 연령이 높을수록 낮게 인식하였다. 또한 공공조직에 비해 민간조직이, 조직연령이 높을수록, 노동조합이 있으면 높게 인식하였다. 한편, 육아휴직 디커플링은 위계문화가 높을수록, 상사의 지원이 높을수록, 여성비율이 높을수록, 비정규직에 비해 정규직이 낮게 인식하였다. 공공조직에 비해 민간조직이, 조직연령이 높을수록 높게 인식하였다. 이상의 결과가 갖는 함의를 심층적으로 논의하였다.
This study focuses on the decoupling aspect of not employing the expanding ideals of family-friendly policies for fathers in the workplace. The study uses empirical investigation to review the decoupling patterns of and impact factors on paternity leave and parental leave, which constitute the core of family-friendly practices. First, the conceptual analytical model is structured based on an extensive literature review. Next, the feasibility of the analytical model is empirically verified by surveying 475 male employees of family-friendly-certified corporations (agencies). The results of the analysis support a number of meaningful arguments. Firstly, the decoupling conditions of paternity leave had a higher score than the decoupling conditions of parental leave. Secondly, the influencing factors showed different results against the decoupling conditions of family-friendly policy categories. The more supportive the supervisor and higher member age showed a lower perception of paternity leave decoupling conditions. The private sector also showed more than the public sector, the older the organization, and with a labor union were all related to higher perceptions of paternity leave decoupling conditions. On the other hand, decoupling conditions in parental leave were perceived as lower in a higher hierarchy culture, with a more supportive supervisor, a higher ratio of women, and with permanent employment rather than temporary employment. However, the private sector more than the public sector and the older the organization showed higher perceptions of parental leave decoupling conditions. The implications derived from the results are discussed in further detail.
