복지전담인력의 사회자본, 지적자본, 직무성과간 영향관계 분석

Abstract

본 연구는 공공복지전담인력의 직무성과 제고를 위해 조직내 사회자본 및 지적자본을 살펴보았다. 사회자본의 경우 네트워크, 신뢰, 규범을 측정요인으로, 지적자본의 경우 구조자본, 고객자본을 측정요인으로 활용하였다. 특히, 지적자본을 매개변수로써 활용하여 좀 더 효과적인 직무성과 제고를 위한 조직관리 차원의 분석을 실시하였다. 분석결과, 복지전담인력이 인식하는 네트워크, 신뢰는 구조자본 및 고객자본에 긍정적인 영향을 미치는 것으로 나타났다. 다만, 규범은 고객자본에는 유의미한 영향관계로 파악되었으나, 구조자본에는 무의미한 영향관계로 분석되었다. 또한, 네트워크 및 신뢰는 직무성과에 유의미한 정(+)의 영향이 미치는 것으로 확인되었으며, 규범은 직무성과에 무의미한 관계로 조사되었다. 그리고 조직내 구조자본 및 고객자본은 직무성과에 유의미한 정(+)의 영향이 미치는 것으로 검토되었다. 끝으로 네트워크와 신뢰는 구조자본을 매개로, 네트워크와 신뢰, 그리고 규범은 고객자본을 매개로 하여 직무성과에 유의미한 정(+)의 효과를 가지는 것으로 분석되었다. 이러한 결과는 복지전담인력의 직무성과를 제고하기 위해서는 조직내 형성되어 있는 사회자본, 지적자본에 대한 증진노력을 강구해야 할 것으로 판단되며, 특히 이들 요인에 대한 별도의 개별적 접근이 아닌 상호 연계적 접근에서의 관심과 지원노력이 고려되어야 할 필요가 있다. This study looked into social and intellectual capital for improving the job performance of workers in the area of public welfare. Network, trust, and norms were used to measure social capital while structural capital and customer capital are used to measure intellectual capital. In particular, this study looked at intellectual capital as a mediating variable for improving job performance in managing organizations. Network and trust were found to have positive effects on structural and customer capital but no significant relationship was found between norm and structural capital, though norms were found to have had a positive effect on customer capital. In short, network and trust showed significant positive effects on job performance via structural capital but not from norms. From these results it is argued that the social capital and intellectual capital of organizations should be recognized and promoted to improve the job performance of welfare professionals.
