Abstract
본 연구의 목적은 학교의 직무환경이 교사의 소진 및 열의에 어떠한 영향을 미치는 지를 자기결정성 이론을 토대로 검증하는 것이다. 이를 위해, 직무요구-자원 모델을 교직 상황에 적용하여 교사의 소진 및 열의와 관련된 학교의 직무특성을 구체적으로 이해하고자 하였다.
직무요구-자원 모델은 직무환경에서의 요구와 자원이 근로자의 소진 및 열의에 어떠한 영향을 미치는 지를 체계적으로 설명하는 틀이다. 직무요구-자원 모델의 강점은 직무의 부정적인 측면 뿐 아니라 긍정적인 특성까지 통합적으로 고려한다는 점이나, 직무요구 및 자원이 어떠한 기저과정을 통해 소진 및 열의로 진행되는 지를 드러내지 못한다는 한계를 지닌다. 본 연구에서는 자기결정성 이론을 통해 그 기저 메커니즘을 탐색하고자 했다.
자기결정성 이론에서는 사람들이 자율성, 유능감, 관계성에 대한 생득적인 욕구를 타고나며, 개인이 속한 환경에서 세 욕구가 얼마나 충족됐는지의 여부가 사람의 동기 및 안녕에 결정적인 역할을 한다고 주장한다. 기본 심리 욕구의 충족은 내재적 동기의 발생을 자극하는 반면, 세 욕구의 충족을 위협하는 조건 하에서는 동기가 약화되고 역기능적 결과를 낳을 수 있다.
직무요구-자원 모델은 직무환경과 근로자의 안녕 간의 관계를 설명하는 모델이며, 자기결정성 이론은 개인이 처한 환경에서 얼마나 기본 심리 욕구가 충족됐는지의 여부에 따라 동기 및 안녕의 수준이 달라진다고 주장한다. 이에 본 연구에서는, 자기결정성 이론을 근거로 자율적 동기를 매개변인으로 선정하였다. 그리고 자율적 동기가 기본 심리 욕구의 충족 또는 위협과 관련된 직무환경과 근로자의 안녕 간의 관계를 매개하는 지 검증하고자 했다.
위에 진술한 연구목적을 달성하고자 다음과 같은 연구문제를 세웠다.
1. 학교의 직무환경과 교사의 소진 및 열의 간에 유의한 관계가 있는가?
2. 교사의 자율적 동기는 학교의 직무환경과 교사의 소진 및 열의 간의 관계를 매개하는가?
연구대상은 서울, 경기 및 전북 지역의 중·고등학교에 재직 중인 875명의 교사들이다. 조사대상 학교는 42개교였으며, 설문조사는 2011년 6월 중순부터 7월 말까지 진행되었다. 자료의 분석은 Amos 18.0 프로그램을 사용하여 구조방정식모형 분석을 실시했다.
연구결과는 다음과 같다. 첫째, 본 연구에서 가설로 채택한 연구모형의 적합도(외생변수: 직무요구, 직무자원, 매개내생변수: 자율적 동기, 최종내생변수: 소진, 열의)는 좋은 수준으로 나타났다. 둘째, 연구모형에서 잠재변인들 간에 설정한 6개의 경로 중에서 직무요구 → 자율적 동기를 제외한 5개의 경로가 통계적으로 유의하게 나타났다(p<.001). 직무요구를 많이 지각할수록 소진의 수준은 높아지는 반면, 직무자원을 많이 지각할수록 열의와 자율적 동기화 수준이 증가하는 것으로 나타났다. 또한, 자율적 동기화 수준이 높아질수록, 소진의 수준은 감소하고 열의의 수준은 증가함이 확인되었다. 셋째, 직무자원과 열의 간, 직무자원과 소진 간의 관계에서 자율적 동기의 매개효과는 유의하였다. 넷째, 자율적 동기는 직무자원과 열의 간의 관계를 부분 매개하는 것으로 나타났다. 즉, 직무자원의 지각이 교사의 열의에 직접적으로 미치는 영향은 유의미하며, 자율적 동기를 통해 열의에 영향을 미치는 간접적 영향 또한 유의미했다. 다섯째, 자율적 동기는 직무자원과 소진 간의 관계를 완전 매개하는 것으로 확인되었다. 교사들이 학교에서 직무자원을 많이 지각할수록 자율적 동기화 수준은 높아지고, 자율적 동기화 수준이 높아지면 소진의 수준을 감소시키는 데 영향을 준다고 해석할 수 있다.
본 연구에서는 자기결정성 이론을 토대로 기본 심리 욕구의 충족을 촉진 혹은 위협하는 직무환경과 교사의 안녕 간의 관계를 자율적 동기가 매개하는지 확인함으로써 직무요구 및 자원이 소진과 열의로 이어지는 기저 과정에 대해 설명하고자 했다. 직무요구-자원 모델을 제안한 Schaufeli와 Bakker(2004)는 직무자원이 열의를 낳는 과정을 동기화 과정으로 명명했다. 즉, 직무자원이 개인의 내·외적 동기를 자극하여 열의를 증가시킨다는 것이다. 본 연구에서 도출한 결과는 동기화 경로에 대한 그들의 설명을 지지한다. 또한, 자기결정성 이론을 근거로 연구결과를 해석하면, 기본 심리 욕구의 충족과 관련된 직무자원이 외적 동기의 내재화를 촉진하여 자율적 동기화 수준을 높이고, 열의를 향상시켰다고 볼 수 있다. 따라서, 본 연구의 결과는 자기결정성 이론의 동기의 내재화 반응에 대한 경험적 근거가 되는 동시에, Schaufeli와 Bakker(2004)가 제안한 동기화 과정을 경험적으로 뒷받침한다.
많은 연구자들이 교사의 소진을 보호하는 요인이나, 소진을 예방하는 경로의 탐색이 필요함을 역설하였다. 본 연구의 결과를 통해 교사의 소진을 예방하고, 열의를 촉진하는 데 있어서 학교의 직무환경이 중요함을 발견할 수 있다. 보다 구체적으로, 교사의 자율성, 유능감, 관계성을 충족시켜서 자율적 동기화 수준을 높일 수 있는 학교의 심리사회적 환경을 구성하는 것에 대한 제고가 요청된다.
본 연구결과를 해석함에 있어서 주의할 점은 첫째, 본 연구는 편의표집을 통해 자료가 수집되었기 때문에, 모집단의 대표성을 확보하는 데에서 한계를 지닌다. 둘째, 자기보고식 설문지를 통해 자료를 수집했기 때문에, 사회적 바람직성에 의해 보다 긍정적인 쪽으로 반응하는 측정상의 오류가 존재할 수 있다. 셋째, 본 연구는 횡단 연구로서, 모든 반응이 한 시점에 측정되었으므로 정확한 인과관계를 검증하는 데 있어서 오차를 내포하고 있다. 특히, 동기의 내재화 반응은 기본 심리 욕구의 충족이 선행된 이후에 나타난다고 가정되므로, 이를 보다 정확하게 검증하려면 추후에 종단연구가 필요하다. 넷째, 본 연구는 자율적 동기, 소진 및 열의의 선행변인을 선정함에 있어서 사회맥락적 변인에만 초점을 두었으나, 후속 연구에서 개인차 변수를 함께 고려한다면 연구모형이 보다 정교화 될 것이다.
The purpose of this research is to verify the influence of working environment of schools on teachers' burnout and engagement based on self-determination theory. To this end, Job Demands-Resources model was applied to schools in Korea in order to understand the characteristics of working environment related to teachers' burnout and engagement.
Job Demands-Resources (JD-R) model is a framework that helps to explain systematically how the demands and resources of a work environment affect burnout and engagement of employees. The strength of this model is that it is an integrative model that accounts for not just the negative sides of work but also the positive aspects. However, it has limitations in that it does not explain on what underlying mechanism the job demands and resources cause the workers to be either burned-out or engaged. This study aims to explore this underlying mechanism using Self-determination theory.
According to Self-determination theory (SDT), people are born with innate needs for autonomy, competence, and relatedness, and how well these needs are satisfied in the individual's environment plays a critical role in his or her motivation and well-being. The satisfaction of these basic psychological needs drives intrinsic motivation, but under conditions that hinder the satisfaction of basic psychological needs motivation may decrease and there may be adverse effect.
JD-R model explains the relationship between working environment and well-being of employees, while SDT argues that the levels of individual's motivation and well-being depend on how well the basic psychological needs are met in the given environment. Based on SDT, this study set 'autonomous motivation' as the mediating variable. This study is to examine that autonomous motivation mediates the relationship between the working environment and the teachers' well-being in terms of the satisfaction of the basic psychological needs.
In order to achieve the above objective, the following questions were posed:
1. Is there a meaningful relationship between the work environment of schools and teachers' burnout/engagement?
2. Does the autonomous motivation mediate the relationship between the work environment and teachers' burnout/engagement?

875 teachers employed in middle and high school in Seoul, Gyeonggi-do and Jeollabuk-do were selected as subjects. The survey was conducted on 42 schools from the mid-June to the end of July in 2011. Data analysis was done by structural equation modeling analysis using Amos 18.0 program. In order to evaluate the suitability of the research model, the goodness of fit was checked with χ2, RMSEA, CFI and TLI. Bootstrapping method was used to verify the significance of the mediating effect.
The findings are as follows: First, the research model (exogenous variable: job demands, job resources, mediating endogenous variable: autonomous motivation, final endogenous variable: burnout, engagement) was evaluated to a good fit. Second, out of the six paths set up between latent variables in the research model, five paths except the one for 'job demands → autonomous motivation' were found out to be significant(p<.001). As the participants were more aware of job demands, they showed higher rates of burnouts. However, as they perceived more job resources, they showed greater engagement and autonomous motivation. Also it was observed that as the level of autonomous motivation increased, the degree of burnout decreased and engagement increased. Third, the mediating effect of autonomous motivation in the relationship between job resources and engagement, and that between job resources and burnout was significant. Fourth, it appeared that the relationship between job resources and engagement was partially mediated by autonomous motivation. That is, the direct effect of the awareness of job resources on the teachers' engagement was significant, and so was the indirect effect of autonomous motivation on engagement. Fifth, it was ascertained that the relationship between job resources and burnout was completely mediated by autonomous motivation. It can be interpreted that as the teachers have more awareness of the job resources at school the higher the level of autonomous motivation, and as the level of autonomous motivation increases, the level of burnout decreases in consequences.
This research aimed at explaining, on the basis of SDT, the underlying mechanism that led job demands and resources to either burnout or engagement. This was done by examining whether autonomous motivation mediates the relationship between work environment that facilitates or threatens satisfaction of basic psychological needs and well-being of teachers. Schaufeli and Bakker(2004) who first proposed JD-R model named the process in which job resources lead to engagement 'motivational process'. That is, job resources boost intrinsic and extrinsic motivation, leading to greater engagement. The findings of this study support their explanation of motivational process. Furthermore, analysis of the findings based on SDT reveals that job resources related to satisfaction of the basic psychological needs promotes internalization of extrinsic motivation, resulting in greater autonomous motivation and engagement. Therefore, the findings of this study empirically supports the SDT's internalization of extrinsic motivation and at the same time, the motivational process proposed by Schaufeli and Bakker(2004).
Many researchers have pointed out the need to investigate the factors that protect teachers from burnout and the paths that can prevent burnout. This study found that the work environment of schools plays a critical role in preventing burnout and promoting engagement in teachers. There must be efforts to improve the psychosocial environment in schools that can enhance autonomous motivation in teachers by satisfying their needs for autonomy, competence, and relatedness.
There are a few things that must be taken into when interpreting the result of this research. First, the data was collected by convenience sampling, the representativeness of population is limited. Second, the data was collected through self-reported surveys, and thus, could have measurement errors resulting from the tendency to give positive responses due to social desirability. Third, this study is a cross-sectional study that all responses were measured at one point in time; therefore it could have errors in verifying the precise causal relationship. Especially, because 'internalization of extrinsic motivation' is presumed to be preceded by satisfaction of the basic psychological needs, a longitudinal study is required to prove the casuality. Fourth, this study focused on socio-contextual variables when setting antecedent variables for autonomous motivation, burnout and engagement. For further researches, taking the individual difference variables into account will elaborate the research model.
