국문 초록

조직은 서로 다른 특성을 가진 개인들 간의 상호작용을 통해 집단이 얻을 수 있는 유용성을 절실히 체감하고 있다. 이제는 소수의 탁월한 개인의 능력에 초점을 맞추기 보다는 다수의 인재들 간의 협업의 중요성을 인식하고, 조직의 생산성 및 효율성을 극대화하기 위해 인재를 다각도로 활용하는 방안을 적극적으로 모색하고 있다. 이와 같이, 서로 다른 종류의 강점을 가지고 있는 사람들 간의 상호작용을 통해 집단이 단순한 개인의 합 이상의 능력을 발휘하게 된다면 개인 및 조직 모두가 원하는 건설적인 결과를 이루어낼 수 있을 것이다. 이러한 맥락에서 집단 구성원들의 능력을 잘 발휘, 활용할 수 있는 효과적인 메커니즘으로서 집단지성(Collective Intelligence)에 관한 탐색 및 적용이 필요한 시점이다. 집단지성(Collective Intelligence)은 집단 내 상호간의 긍정적인 시너지를 통해 집단 혹은 팀 내에서 개개인들의 특성이 잘 발휘되어 공동의 목표를 달성하도록 이끄는 집단의 능력이라고 할 수 있다. 이것은 사회조직이 수평화 될 때 나타날 수 있는 장점을 적극적으로 활용하는데 대한 함의를 주고 있다. 본 연구의 초점은 온라인 기반의 대중지성의 관점에서 주로 논의되어 온 집단지성을 오프라인 상의 전문가 지성의 관점으로 논의를 확장하는데 있다. 즉, 그동안 집단지성은 일반인, 네티즌, 시민들을 중심으로 하는 대중지성의 관점에서 주로 논의되어 왔다. 하지만 협업을 중심으로 나타나는 전문가 지성의 관점에서 집단지성을 탐색함으로써, 개인 및 개인을 둘러싸고 있는 환경 요소 간의 상호작용을 통해 나타나는 교육적 함의를 도출할 수 있다. 따라서 본 연구는 협업이 일어나는 다양한 환경 중의 하나로서 공과대학 대학원에서 일어나는 집단지성의 양상을 살펴보고 그로부터 교육적 함의를 도출하고자 한다. 본 연구의 목적은 공과대학 대학원에서의 집단지성의 속성과 발휘조건이 어떠한지를 탐색하는 것이다. 공과대학 대학원생들이 지각하는 집단지성의 속성과 발휘조건을 확인하기 위해 타당화를 거친 면담용 질문지를 제작하였다. 면담은 각 개인별로 개인 면담과 포커스 그룹을 형성하여 이루어진 집단 면담, 총 2회씩 이루어졌다. 면담을 시작하기 전, 먼저 연구 참여자들에게 연구의 목적과 자료 활용 등에 대해 설명하고, 연구 참여 동의서를 받았다. 이와 함께 개인적인 배경을 묻는 질문들이 제시되었다. 면담에 참여한 사람들은 총 11명으로서, 연구 참여자들은 모두 S대 공과대학 대학원 박사과정 및 수료생이고, 공과대학 내에서 다양한 전공을 하는 학생들로 구성되어 있다. 이들은 대학원 재학 기간 동안 참여했던 프로젝트 경험을 기반으로 서로 다른 배경 하에 다양한 응답을 보여주었다. 연구참여자들을 대상으로 하는 두 차례의 면담 후, 귀납적으로 자료를 분석하는 방식인 내용 분석을 통해 자료를 분석하였다. 이후, 연구자가 분석한 각각의 항목에 대한 내용 분석 결과의 신뢰도를 확인하기 위해 연구참여자를 대상으로 결과 분석 다각검증을 실시한 후 코드를 수정하였다. 분석 결과, 집단지성의 속성으로 인지적 다양성, 인지적 협력 과정, 인지적 협력을 통한 산출물을 도출하였다. 인지적 다양성에 영향을 미치는 요소로는 구성원의 서로 다른 지식과 경험, 연차가 있었다. 즉, 구성원 각자의 전문성이 집단지성이 드러나는 핵심적인 요소가 된다는 것이다. 인지적 협력 과정에서는 서로에게 미치는 영향, 압력을 최소화하고, 일정한 거리를 유지하면서 각자에게 주어진 과업을 달성할 수 있도록 하는 독립성, 타인의 영향을 받지 않고 자신의 방식으로 문제를 바라보고 해결책을 모색하는 분산화, 조직 구성원들의 이와 같은 개별적인 판단이 공동의 집단적 결정으로 수렴되는 메커니즘으로서 통합이 있다. 이중, 특히 통합의 방식에 있어서 수직적 통합을 최소화하고, 수평적 통합을 활성화하는 것이 집단지성을 결정하는 중요한 요소로 작용하는 것을 알 수 있었다. 또한 인지적 협력을 통한 산출물로서는 공동의 목표 달성, 학문적·실용적 기여, 개인 차원의 새로운 배움이 있었는데, 이것은 인지적 다양성 및 인지적 협력 과정과 유기적으로 연결되며, 이러한 요소들이 집단지성의 속성을 구성한다는 것을 확인할 수 있었다. 집단지성의 발휘 조건으로는 탑 리더십과 중간 리더십의 역할이 있었다. 즉, 집단지성의 속성을 가지고 있다고 하더라도 집단지성의 속성이 나타날 수 있는 발휘조건이 잘 갖추어져 있지 않는다면 집단지성의 발휘에 많은 제약이 따르게 된다. 먼저, 조직의 풍토를 좌우하는 결정적인 존재인 탑 리더십의 역할로는 의미 있는 연구 주제 선정, 동기 부여, 명확한 목표 및 방향 제시, 적절한 역할 분담, 정기적인 연구진행 상황 및 점검, 전문성, 자유로운 분위기 조성으로 나타났다. 집단지성의 활성화를 위해서 탑 리더십은 연구가 잘 진행될 수 있도록 구조화를 하고, 연구의 진행 상황을 점검하는 역할을 하되, 집단 구성원들 간의 상호작용에 개입하는 것은 최소화하는 것이 필요하다. 이와 더불어, 중간 리더십의 역할로는 프로젝트 진행 관리, 전문성, 개방적인 자세, 합리적인 과업 분배, (구성원에 대한 이해를 바탕으로 한) 동기 부여, 배려와 존중의 리더십, 원활한 의사소통으로 나타났다. 중간 리더십은 프로젝트의 실질적인 운영을 맡으면서 구성원들과의 긴밀한 상호작용 하에서 연구를 진행하게 된다. 집단지성의 활성화를 위해서는 구성원들과 일상을 함께 하고 프로젝트의 실질적인 운영을 맡는 중간 리더십이 민주적이고 수평적인 풍토를 조성하면서 구성원들과 원활한 상호작용을 통해 연구를 진행하는 것이 바람직한 것으로 나타났다. 또한 공과대학 대학원 내에서는 전공 및 프로젝트의 특성에 따라 개별형, 팀형, 융합형의 방식으로 연구가 이루어짐을 알 수 있었다. 즉, 시기별로 필요에 따라 이 세 가지 방식을 오가면서 연구를 하게 될 수 있고, 각 유형별로 집단지성이 원활하게 일루어지기 위한 발휘조건이 존재하는 것으로 확인되었다. 공과대학 대학원 내에서 집단지성이 활성화하기 위해서는 연구 시작 전 사전 구조화를 통한 공유, 그리고 연구 진행 과정 중 정기적인 회의를 통해 각자의 문제를 공유함으로써, 서로 머리를 맞대어 문제를 해결해 나가는 의견교류의 장을 정례화하는 것이 급선무임을 알 수 있었다. 또한 최근 사회적으로 많은 이슈가 되고 있는 융합 연구의 경우, 타 전공에 대한 이해가 우선적으로 요구되며, 서로 다른 이해관계나 입장을 조율할 수 있는 리더십이 집단지성의 발휘를 위해 중요한 전제조건 중의 하나인 것으로 나타났다. 이처럼, 집단지성은 맥락과 상관없이 유형화되어 있고 고정적으로 나타나는 것이 아니라 다양한 형태로 나타날 수 있고, 구성원이 속하는 집단의 풍토가 어떠하냐에 따라 집단지성의 발휘 정도는 크게 달라질 수 있다. 본 연구의 제한점을 보완하고 연구결과를 보다 타당화하기 위해서는 다음과 같은 점을 유념할 필요가 있다. 첫째, 이 연구를 통해 밝혀진 바에 따라 향후에는 집단지성의 속성 및 조건, 유형 등을 집단별로 차별적으로 제시한 후, 실험을 진행하여 연구결과를 수치화할 수 있을 것이다. 둘째, 본 연구의 결과를 바탕으로 향후에는 더 많은 수의 연구참여자들을 대상으로 연구를 수행함으로써, 연구결과를 일반화하여 제시하는 동시에, 집단지성을 타 분야에 적용하여 보다 폭넓은 교육적 함의를 얻을 수 있을 것이다. 셋째, 향후에는 집단지성과 관련하여 인문 사회 등 타 분야를 대상으로 하는 연구를 진행함으로써, 분야별로 고유하게 나타나는 집단지성의 양상을 확인하는 연구가 필요하다.

ABSTRACT

An exploration on Property and Condition of Collective Intelligence in College of Engineering

The purpose of this study is to explore the property and condition of Collective Intelligence in college of Engineering. Collective intelligence is a shared or group intelligence that emerges from the collaboration and competition of many individuals and appears in consensus decision making in humans. This study includes graduate school of college of engineering as a typical case structured with collaboration. This study employs a qualitative method, including semi-structured interviews with questions based on previous research on collective intelligence. The interview method allows the research to explore subjects understandings on the level of collective intelligence in graduate school of college of engineering. Participants were asked to lists of 40 according to their importance, provides participants value priorities based on their experience as graduate school students. The interview was implemented with participants in twice. I interviewed 11 participants majoring in engineering in graduate school. They were presumed to represent a sample of ordinary engineering students. Their ages ranged from twenties to early thirties. The participants were consisted of various specific majors and it helped that I understood they have different perspectives in collaboration and conflict. Qualitative analysis of the transcripts revealed that property of collective intelligence: cognitive diversity, cognitive collaboration process, integration, cognitive products based on cognitive collaboration. Cognitive diversity includes knowledge, experience, and level of career. They perceived that the most important thing is their own individual knowledge in problem solving. Cognitive collaboration process consists of independency, decentralization, integration. It is important to ensure independency for minimizing other members psychological influence. Decentralization means that members solve given tasks using their own ideas in their own ways. Integration is defined as mechanism to transfer each members individual decision to collective decision. Integration is regarded to be important when converging each persons different opinions for drawing the best results. The most important thing is that securing of lateral integration in collective decision. Cognitive products were consisted of attainment of common goal, academic and practical contribution, scholarly attainments. Condition of Collective Intelligence was largely divided into roles of professor and middle leadership in projects. Roles of professor are selecting of meaningful research theme, motivation, specific goal setting, dividing proper roles, continuous checking, professionalism, setting of atmosphere of freedom. And roles of middle leadership are general project management, professionalism, open minds, rational distribution of tasks, motivation, considerate leadership, smoothly interaction. And also there were three collective intelligence types-individual, team, and fusion-in graduate school of engineering. It was required that common regular meeting as a basic condition for activating collective intelligence in various ways. The results of the present study show different aspects of collective intelligence in graduate school of engineering when comparing to arts and social science. They show unique perspectives on collective intelligence in engineering. Findings from the current study indicate that collective intelligence can be producted in various types and ways. And also this study demonstrates that it is possible to attain common goals with showing and developing each members ability in a group at the same time. In conclusion, collective intelligence can be appeared in several ways. And also it is important to consider a communitys climate, each members characteristics to activate collective intelligence.
