Abstract

This study aimed to explore what factors are needed to experience counseling internships as 'decent work' based on the individual experience of counseling trainees. To this end, this study explored the characteristics of counseling internships focusing on the concept of decent work using the concept mapping research method. Through the research results, it derived the dimensions and clusters of the characteristics of counseling internships as decent work. Moreover, the evaluation results of the importance and experience of counseling internships as decent work were confirmed. To this end, this study proceeded through a five-step procedure according to the concept mapping research method. First, in the concept map preparation stage, focus questions were developed, preliminary research was conducted, and IRB application and approval were performed. Second, in the stage of generating, synthesizing, and editing idea statements, a total of 16 counseling trainees preparing for level 2 certificates participated in this stage. Furthermore, to comprehensively edit the derived idea statements, several discussions were conducted with the comprehensive and editing teams. Also, the adequacy evaluation was conducted by five participants and five counseling experts. Through this process, 65 statements were finally selected. The final selected statement went through a review process by the comprehensive and editing team before going through the structuring stage. Third, in the stage of structuring idea statements, fifteen participants conducted similarity classification and evaluation work. Fourth, the analysis was conducted using R-CMap. Point map, cluster map, cluster rating map, and Go-zone graph were derived using R-CMap, and pattern match were additionally prepared using Excel program. Fifth, a concept map was used based on the analysis results. In the concept map utilization stage, the axis and clusters were named. In addition, the evaluation results for the importance and experience of each cluster and statement were confirmed. The results derived through this process are as follows. First, the dimensions and categories of counseling internship as a decent work derived in this study were as follows. First, the two axes distinguished the attributes of characteristics and the identity of the trainee. The x-axis (1D) was related to the characteristics of the training process and was named 'Person: Relational' and 'Structure: Systematic' to distinguish whether the contents of the statement are related to humans or structures. The y-axis (2D) was named "trainee" and "worker" because it distinguishes the identity of the trainee as a learner and the identity as a worker in the internship process. Through this construction, it was confirmed that the identities of trainees participating in the internship exist differently as trainees and workers, and what each identity perceives as a good thing according to the attributes of the characteristics. In addition, a total of 7 clusters were presented. The clusters named in this study are various forms of compensation, environment for effective counseling service, positive institutional climate and growth experience, supervisors who respect trainees, training courses to assist in professional development, training structure considering the well-being of trainees, and laws and systems to protect trainees. Second, the results of evaluating the importance and experience of each characteristic are as follows. First, the results of the importance evaluation for the seven clusters were presented as 4.31 to 4.07. In all clusters, the evaluation results were presented above 'important', and through this, it was confirmed that the trainees considered the characteristics of all clusters important. However, in the case of the importance evaluation result, the difference between groups was not statistically significant, so the interpretation of the difference should be noted. On the other hand, the experience evaluation result for the seven clusters was 2.08 to 3.49 points, which was wider than the importance. Two points are 'not guaranteed' and four points are 'guaranteed'. Considering that, it can be expected that such a distribution of scores is generally a state in which trainees are not guaranteed the characteristics presented in this study. In addition, through the results of the post-analysis, various types of rewards showed significant differences in positive institutional climate and growth experience, supervisors who respect trainees, training courses to assist professional development, and environment for effective counseling service. In addition, the difference in the evaluation results of the importance and experience of the seven clusters was confirmed using a cluster evaluation map, pattern match, and Go-Zone graph. The following contents could be confirmed through the use of the graph. First, the ranking of the evaluation results of the seven clusters was confirmed through the cluster evaluation map, and such differences in importance and experience could be confirmed once again through the pattern match graph. Finally, the difference between experience and importance evaluation results could be confirmed in units of statements through the Go-Zone graph. These findings have the following significance. First, this study is meaningful in that it has derived and confirmed the characteristics of counseling internships as decent work recognized by trainees who have not currently obtained a class 2 certificate. Second, this study developed a discussion on the decent level of the unpaid internship. Existing discussions are significant in that they established a system to legally protect trainees, but have a limitation in that they do not contain details on what conditions they subjectively need. Therefore, this study is significant in that it approached the characteristics of decent work of unpaid internships from a psychological point of view. Third, this study is meaningful in that it analyzed the importance and experience of counseling internship characteristics as decent work recognized by counseling trainees, and examined the current status of the training process and the characteristics required from the trainee's point of view. Fourth, in this study, it is meaningful to increase the field performance of participants and the realistic of the results by designing the voices of the trainees on the characteristics of 'decent work' in conducting the research method.

본 연구는 상담 수련생이 괜찮은 일로서 상담수련을 경험하기 위해서는 어떠한 요인들이 필요한지, 상담 수련생 개개인의 경험을 바탕으로 이들의 상담수련 특성의 적정 수준에 대한 인식을 구성해보고자 하였다. 이를 위해 본 연구에서는 개념도 연구방법을 사용하다. 연구 결과를 통하여 괜찮은 일로서의 상담수련 특성이 보이는 차원과 범주를 확인할 수 있었으며, 괜찮은 일로서의 상담수련 특성에 대한 중요도 및 경험도의 평정 결과를 확인하였다. 이를 위해 본 연구에서는 개념도 연구방법에 따라 5단계의 절차를 거쳐 진행하였다. 첫째, 개념도 준비단계에서는 초점질문을 개발하고 예비연구를 진행하였으며, IRB 신청 및 승인의 과정을 거쳤다. 둘째, 아이디어 진술문 생성 및 종합·편집 단계에서는 총 16명의 2급 자격증을 준비하는 상담 수련생이 참여자로서 아이디어 진술문 생성 과정에 참여하였다. 더 나아가, 도출된 아이디어 진술문을 종합 편집하기 위하여 종합·편집팀과 다수의 논의과정을 거쳤으며, 종합·편집팀과 편집한 진술문에 대한 적정성 평가를 아이디어 진술문 생성 참여자 5인과 상담 전문가 5인을 대상으로 진행하였다. 이와 같은 과정을 거쳐서 최종적으로 65개의 진술문을 선정하였다. 최종 선정된 진술문은 아이디어 진술문 구조화 단계를 거치기 전 마지막으로 종합·편집팀에 의한 검토 과정을 거쳤다. 셋째, 아이디어 진술문 구조화 단계에서는 15인의 아이디어 진술문 생성 참여자가 참여하였다. 15인의 참여자는 유사성 분류 및 평정 작업을 진행하였다. 넷째, R-CMap을 사용하여 분석을 진행하였다. R-CMap을 활용하여 포인트맵, (명명된) 클러스터 지도, 클러스터 평정지도, Go-Zone 그래프를 도출하였으며, 패턴매치의 경우 Excel을 사용하여 추가로 작성하였다. 다섯째, 분석 결과를 바탕으로 개념도를 활용하였다. 개념도 활용단계에서는 축의 명칭을 명명하고 클러스터 명칭을 명명하였다. 또한 각 클러스터 및 진술문의 중요도 및 경험도에 대한 평정 결과를 확인하였다. 이와 같은 과정을 거쳐 도출된 결과는 다음과 같다. 첫째, 본 연구에서 도출된 괜찮은 일로서의 상담수련 특성의 차원과 범주는 다음과 같다. 먼저 두 축은 특성의 속성과 수련생의 정체성을 구분하였다. x축(1차원)은 수련과정의 특성과 관련되어 있었으며, 진술문의 내용이 사람과 관련된 것인지 구조와 관련된 것인지를 구분하는 차원으로 사람: 관계적과 구조: 체계적으로 명명하였다. y축(2차원)은 수련과정에서 수련생의 정체성을 구분하는 차원으로 수련생의 교육생(learner)으로서의 정체성과 일하는(상담하는) 노동자(worker)로서의 정체성을 구분하고 있어 교육생과 노동자로 명명하였다. 이와 같은 축 구성을 통하여 수련과정에 임하는 수련생의 정체성이 교육생과 노동자로서 각각 다르게 존재하며, 각 정체성에서 특성의 속성에 따라 무엇을 괜찮은 일로 인식하는지 확인할 수 있었다. 또한 클러스터의 경우 총 7개로 제시되었다. 본 연구에서 명명한 클러스터는 다양한 형태의 보상, 원활한 상담업무를 위한 환경, 긍정적인 기관풍토 및 성장경험, 수련생을 존중하는 수퍼바이저, 전문성 발달을 조력하는 수련과정, 웰빙을 고려한 수련구조, 수련생 보호를 위한 법 및 체계이다. 둘째, 각 특성에 대한 중요도 및 경험도 평정 결과는 다음과 같다. 먼저, 일곱 개의 클러스터에 대한 중요도 평정 결과는 4.31부터 4.07까지로 제시되었다. 모든 클러스터에 있어서 중요하다. 이상으로 평정 결과가 제시되었으며, 이를 통해 수련생들이 모든 클러스터의 특성들을 중요하게 생각하고 있음을 확인했다. 다만, 중요도 평정 결과의 경우 집단별 차이가 통계적으로 유의하지 않았으므로, 차이에 대한 해석은 유의해야할 것이다. 반면, 일곱 개의 클러스터에 대한 경험도 평정 결과는 2.08에서 3.49점으로 중요도에 비해 범위가 넓게 나타났다. 2점이 보장되지 않는다.이고 4점이 보장받고 있다.임을 고려할 때, 이와 같은 점수 분포는 대체로 수련생들이 본 연구에서 제시된 특성들에 대하여 보장받지 않는 상태임을 예상해볼 수 있다. 또한 사후분석 결과를 통해 다양한 형태의 보상이 긍정적인 기관풍토 및 성장경험, 수련생을 존중하는 수퍼바이저, 전문성 발달을 조력하는 수련과정, 원활한 상담업무를 위한 환경과 유의한 차이를 보이는 것으로 나타나 다양한 형태의 보상이 다른 클러스터에 속한 특성들에 비하여 유의하게 덜 보장되고 있음을 확인할 수 있었다. 이 외에도, 일곱 개의 클러스터에 대한 중요도 및 경험도의 평정 결과 차이를 클러스터 평정지도, 패턴매치, Go-Zone 그래프를 활용하여 확인했다. 그래프의 활용을 통해 다음의 내용들을 확인할 수 있었다. 먼저 클러스터 평정지도를 통하여 일곱 개 클러스터의 평정 결과 순위를 확인하였고, 이와 같은 중요도와 경험도의 차이는 패턴 매치 그래프를 통해서도 다시 한번 확인할 수 있었다. 마지막으로, 경험도와 중요도 평정 결과의 차이를 Go-Zone 그래프를 통해 진술문 단위로 확인해볼 수 있었다. 이와 같은 연구 결과는 다음과 같은 의의를 지닌다. 첫째, 본 연구는 상담 수련생의 개인 차원에서 직업인으로서 상담사들이 어떠한 직업 문제 및 사회경제적 처우를 경험하고 있는지에 대한 연구는 충분히 이루어지지 않았던 실정 속에서 괜찮은 일의 다양한 대상 중 상담 수련생을 선택하고, 그 중에서도 자격증을 현재 취득하지 않은 2급 자격증 준비 수련생이 인식하는 괜찮은 일로서의 상담 수련 특성을 도출하고 확인하였다는 의의를 지닌다. 둘째, 본 연구는 무급 수련과정의 괜찮은 수준에 대한 논의를 발전시켰다. 기존의 논의들은 수련생들을 법적으로 보호하기 위한 제도를 마련한다는 점에서 의의를 지니지만, 이들이 주관적으로 어떠한 일의 조건을 필요로 하는지에 대한 세부적인 내용은 담고 있지 않다는 한계를 지닌다. 따라서 본 연구는 무급 수련과정이 지니는 괜찮은 일의 특성을 심리학적인 관점에서 접근했다는 점에서 의의를 찾아볼 수 있다. 셋째, 본 연구는 상담 수련생이 인식하는 괜찮은 일로서의 상담수련 특성의 중요도와 경험도를 분석함으로써, 현재 수련과정의 현황과 함께 수련생의 입장에서 요구되는 특성이 무엇인지 살펴보았다는 의의를 지닌다. 넷째, 본 연구에서는 연구방법을 실시함에 있어서 괜찮은 일의 특성에 대한 수련생의 목소리가 잘 드러날 수 있도록 설계함으로써 참여자의 현장성과 결과의 현장성을 높였다는 의의를 지닌다.
