최고 수준 전문가와 보통 수준 전문가의 특성 비교 분석

Abstract

최고 수준 전문가와 보통 수준 전문가의 근본적인 차이점은 무엇일까? 전문성단계이론은 전문가 집단 내에서도 전문성의 수준 차이가 존재함을 시사한다. 양 집단의 차이가 어떤 특징에서 유래하는 지 탐색하기 위해 본 연구는 기업에서 최고 수준 전문가와 보통 수준 전문가를 구분 짓는 주요한 특징을 규명하고자 수행되었다. 이를 위해 기업에서 최고의 성과를 내고 있는 전문가 10명, 보통 수준의 전문가 6명을 대상으로 심층면담을 실시한 후 테마분석방법을 활용하여 최고 수준 전문가와 보통 수준 전문가의 특성을 분석하였다.

본 연구를 통해 기업에서 최고 수준 전문가와 보통 수준 전문가를 구분 짓는 8가지 주요 특징이 확인되었다. 조직과 개인 목표의 일치, 창조적 긴장의 지속적 유지, ｢1만 시간+α의 법칙｣을 통한 집요한 노력, 해당분야의 최첨단 경험, 수행 업무에 대한 시스템적 접근, 일과 삶의 통합, 긍정적 태도 기반의 성찰적 실천, 자신에 대한 절대적 믿음 등이 이에 해당한다. 끝으로 연구결과에 비추어 전문가의 전문성 개발에 대한 교육적 함의와 보통 수준의 전문가들의 전문성을 최고 수준으로 성장시키기 위한 시사점이 논의 되었다.

The purpose of this research is to investigate the main characteristics that differentiate the top experts from general experts. For that, the interview data which was conducted for the 10 experts who show higher performance and 6 experts who show above normal performance was used in this research, and analyze the characteristics using theme analysis.

The results are as follows; (1) individual goal alignment with organization's, (2) maintaining creative tension in order for exquisite expertise development (3) stubborn effort through ｢the 10,000-hour +α｣ for expertise expansion (4) experience of cutting edge in one's job field, (5) system approach about job pending questions and issues, (6) combination work with life, (7) reflective practice based on positive attitude, (7) absolute trust for oneself while doing challenging work. And finally, it was suggested that the educational implications about expertise development and the facilitation of the general experts' expertise to develop higher expertise.
